TA Analytics Infrastructure & KPI Redesign
End-to-end TA analytics redesign for a Dutch financial services enterprise with 6,000 employees — replacing vanity metrics with an operational KPI framework tied to business outcomes.
The challenge
The organisation reported 15 TA metrics monthly, none of which were used in business decision-making. Hiring managers did not trust the data. The TA leadership team had no reliable signal of which parts of the hiring process were underperforming and why.
Our approach
Operating model-first approach: defined the decisions the KPI framework needed to support before designing any metric. Identified six core metrics tied to business outcomes. Redesigned the ATS reporting configuration to produce reliable source data. Built the management dashboard and established reporting cadences.
Outcome
Six-metric framework replaced the 15-metric report. Data trust established within two reporting cycles. Time-to-fill visibility enabled redeployment of recruiter capacity from high-volume to high-difficulty roles. Reporting cadence reduced from monthly to weekly with higher actual usage.
